Employee Defense Strategies

When supervisors meet with an employee concerning performance problems, the employee often feels threatened and may use various defenses. Some of these defenses and the recommended counter-moves are listed and described below. Experience will add other examples to this list.

DEFENSE: Excuses and Sympathy

Description
Employee will have a good reason for everything that happens. "You'd have the same troubles I do if you had a wife like mine."

Counter-Move
"I'm sorry there are problems at home. I can give you information about the FEAP (Faculty and Employee Assistance Program). They can help you with personal problems. My main concern in meeting with you is to review performance and develop a plan."

DEFENSE: Apology & Promise

Description
"I'm really sorry. You know that! I'll never do it again."

Countermove
"I appreciate your apology but this is serious and we need to address it. I do want to help you get back on track."

DEFENSE: Switching

Description
"I know about that, but look at what a good job I've done on that Ajax job!"

Countermove
"You did do well on Ajax; that is the kind of work I want to see on all jobs. This job however had some problems we need to discuss."

DEFENSE: Anger

Description
"Damn it!! One mistake and the roof falls in - after 15 years of killing myself for this place.

Countermove
"It sounds like you are angry. We really need to focus on what you can do to improve your performance. This is not the first time I've needed to address this with you."

DEFENSE: Tears & Helplessness

Description
"I don't know what to do. I'll never get out of this mess." (Crying)

Countermove
"I appreciate your sadness. I want you to know that I want to help, which is why I set up this meeting. You have been a valuable part of our organization. I want to tell you about our Employee Assistance Program."

DEFENSE: Self-pity

Description
"I knew this would happen. I've never been able to do anything right."

Countermove
"Actually you do many things right. I'm here to help you look at this particular area where you need to improve."

DEFENSE: Innocence & Blaming

Description
"It's not my fault. Joe let me down. I don't get any help at all around here."

Countermove
"I wouldn't be taking this time to talk with you, if I didn't have faith in you. So let's move on to talk about what can be done to help. You know, our Employee Assistance Program would be just right…"

DEFENSE: Hopelessness

Description
"I may as well quit right now."

Countermove
"You have done excellent work. I want more of that from your department. Which is why I set up this meeting. You know…."

DEFENSE: Friendliness & Seduction

Description
"Now, Bill, you know we've been through this before and we worked it out together. Let's get together after work and figure this out where we can be more comfortable."

Countermove
"I do care about you and I know we have discussed this before. I am talking with you now as a supervisor, because this has not improved and things need to change."
